Steigerung der aktuellen Lernmotivation: zum Einsatz von onlinegestützten Persönlichkeitsprofilen in betrieblichen Weiterbildungsprogrammen zur Persönlichkeitsentwicklung

Increasing current motivation in learning situations: Using online surveys to generate personality profiles in personal behaviour on-the-job trainings.

  • Betriebliche Weiterbildung ist in modernen Großunternehmen als Schlüsselfaktor für den langfristigen Erfolg akzeptiert. Die Durchführungspraxis ist in der Theorie und Praxis gleichermaßen umstritten. Insbesondere die persönlichkeitsorientierten Maßnahmen wie z.B. Führungskräftetrainings zur Führungseinstellung und –orientierung, die eine eher indirekte Auswirkung zeigen, bieten hier eine Angriffsfläche. Der Nutzen ist häufig fragwürdig. Wie kann die Qualität und damit der Nutzen dieser Angebote verbessert werden? Die vorliegende Arbeit möchte hierzu einen Beitrag leisten. Die Idee: Eine in der Praxis vielfach angewendete Methode der Selbstreflexion innerhalb von Weiterbildungsmaßnahmen könnte der Schlüssel zur potenziellen Lernmotivationssteigerung sein. Es handelt sich dabei um den Einsatz von onlinegestützten Persönlichkeitsprofilen, die auf der Grundlage einer im Vorfeld durchgeführten Online-Befragung der Teilnehmer angefertigt werden. Diese Selbstreflexion anhand von konkreten Kompetenz-, Präferenz- und Motivationskategorien steigert die Motivation, sich aktiv an der Veranstaltung zu beteiligen. Komplexe psychische Zusammenhänge können durch eigenes Erleben besser verstanden werden. Gründe für eigene Verhaltensweisen werden nachvollziehbarer. Das Interesse, ähnliche Gesetzmäßigkeiten bei Mitarbeitern, Kollegen oder Vorgesetzten zu entdecken und adäquate Handlungsoptionen zu entwickeln, wird geweckt. Die Nützlichkeit von Kompetenzaufbau wird deutlicher. Weiterhin werden auch die eigenen Wissenslücken offensichtlicher. Diese Motivationssteigerung führt zu einer intensiveren Auseinandersetzung mit den Lerninhalten und damit zu einem höheren Lernerfolg. In der Arbeit wurde diese Vermutung durch eine empirische Feldstudie innerhalb eines bundesweiten Führungskräfteentwicklungsprogramms eines Großunternehmens mittels eines Kontrollgruppenplans mit Pre- und Posttest untersucht. Weiterhin wurde der Lern- und Transfererfolg dieser Maßnahme durch eine Evaluation erhoben. Dadurch wurden auch Zusammenhänge zwischen den Interventionsauswirkungen und dem Erfolg hergestellt. Insgesamt konnte der oben beschriebene Zusammenhang nicht signifikant bestätigt werden. Es wurden jedoch interessante Erkenntnisse zu Wirkungszusammenhängen und Ableitungen für Forschung und Praxis herausgearbeitet.
  • In large modern companies, on-the-job training is accepted as being a key factor for long term success. The methods used are controversial both in theory and in the practical application. Especially the more indirect techniques which are based on personality training, e.g. management workshops to train leadership approaches and orientation are highly discussed. The advantages are often questionable. How can the quality and therefore the benefits of the offered training be improved? With my following work I would like to make a contribution to this topic. The idea: the method of self-reflection, which is often used in workshops and trainings sessions, could be a potential key factor to increasing the motivation for learning. It involves using online surveys which are conducted by the participants prior to the workshop to generate personality profiles. This self-reflection by means of concrete competence, preference and motivation categories increases the motivation to participate in the event. Complex physiological relationships will be comprehended better when experienced on a personal level. Reasons for certain personal behaviour becomes more clear and understandable. Interest is aroused to find similar behavioural patterns in team members, colleagues or supervisors and to develop adequate courses of action. The usefulness of increasing the level of competence in this field becomes obvious. Furthermore, the knowledge gaps become apparent to the participants and the topics are less likely to be underestimated. Increasing the level of motivation in this way leads to a more intense examination of the topics and therefore to a higher learning success. In my thesis, this hypothesis was examined with the help of a field study within a leadership development program of a large corporation, conducted on a national level, including pre- and post-tests. Furthermore the learning success and the ability to apply the contents to everyday work life were evaluated. Thus, links between the consequences of the intervention and the success were established. Overall, the above mentioned relationships could not significantly be proven. However, remarkable interdependencies were observed and interpreted and it is shown how the implications and conclusions of these can be used for sciences and practical purposes.
